Abstract
최근 급변하는 조직구조와 불확실성으로 대변되는 작금의 현대사회에서 공공기관 조직구성원들의 역할은 날로 중요시되고 있다. 특히, 공공부문에서 정해진 전통적 ‧ 공식적 업무를 넘어 보상체계와 관계없는 유연한 환경대처 능력을 기반으로 이타적이며 자발적인 혁신행동을 강조하는 협력적 조직시민행동에 대한 관심이 높아지고 있다. 본 연구에서는 조직시민행동 활성화와 이를 저해하는 변인에 대한 긍정적 영향과 부정적 영향으로 변수를 이분화 하여 조직시민행동을 저해시키는 조직정치지각(POPS)과 이를 증진시키는 상사부하 교환관계(LMX)에 대한 두 가지 변수 및 각 차원 하위변수를 검증하였다. 먼저, 조직정치지각(POPS) 및 이에 대한 하위 변수로 이익지향 정치행위, 승진정책 둘째, 상사부하 교환관계(LMX) 및 이에 대한 하위변수로 정서적 유대감, 헌신, 공헌의욕, 지적존경에 대해 분석하였다. 분석결과 조직정치지각(POPS) 및 이익지향 정치행위는 부(-)의 영향으로 실증 되었으며, 상사부하 교환관계(LMX) 및 헌신, 공헌의욕은 정(+)의 영향으로 가설이 검증되었다.
The role of public organization members is becoming important in the modern society, which is represented by rapidly changing organizational structure and uncertainty. In particular, there is a growing interest in cooperative organizational citizenship behaviour that emphasizes altruistic and voluntary innovative behaviour based on flexible environmental coping ability that is not related to compensation system beyond traditional and official tasks set in the public sector. In this study, the perception of organizational politics (POPS) that inhibits organizational citizenship behaviour by dividing the variables into positive and negative influences on the activation of organizational citizenship behaviour and the variables that inhibit it and the Leader-Member exchange (LMX) that promotes it Two variables and sub-variables of each dimension were verified. First, perception of organizational politics (POPS) and its sub-variables, profit-oriented political behaviour, and promotion policy. Second, Leader-Member exchange (LMX) and its sub-variables were affect, loyalty, contribution, and professional respect. As a result of the analysis, on the perception of organizational politics (POPS) and profit-oriented political behaviour were verified as negative (-), and the hypotheses were verified under the influence of positive (+) on the Leader-Member exchange (LMX) between Leader-Member exchange (LMX), loyalty, and contribution.
