Abstract
본 연구는 고성과작업시스템(HPWS)의 양면적 효과를 규명하고자 HPWS가 직원열의를 매개로 삶의 만족도에 미치는 긍정적 영향과 일과 삶의 균형에 미치는 부정적 영향을 분석하고, 두 효과의 크기를 비교하였다. 조직 구성원 192명으로부터 수집한 설문조사 자료를 분석한 결과, 다음과 같은 주요 결과가 도출되었다. 첫째, 고성과작업시스템은 직원열의에 정적 영향을 미치는 것으로 나타났다. 둘째, 직원열의는 삶의 만족도에 정적 영향을, 그리고 일과 삶의 균형에 부적 영향을 미치는 것으로 나타났다. 셋째, 직원열의는 HPWS와 삶의 만족도 간의 관계, 그리고 HPWS와 일과 삶의 균형 간의 관계를 유의하게 매개하였다. 마지막으로, HPWS가 직원열의를 통해 삶의 만족도와 일과 삶의 균형에 미치는 영향력의 크기에는 유의한 차이가 없는 것으로 나타났다. 본 연구 결과는 HPWS를 운영함에 있어 심리적 지원 체계 강화와 다양한 복리후생 제도의 도입을 병행함으로써 지속가능한 성과관리 시스템으로 정착시킬 필요가 있다는 것을 시사한다.
This study aims to identify the two-sided effects of high-performance work systems (HPWS) by analyzing the positive impact on life satisfaction and the negative impact on work-life balance, both mediated by employee engagement, and comparing the magnitude of both effects. After analyzing survey data collected from 192 employees, the following key findings emerged. First, HPWS had a positive effect on employee engagement. Second, employee engagement had a positive effect on life satisfaction and a negative effect on work-life balance. Third, employee engagement significantly mediated the relationship between HPWS and life satisfaction and the relationship between HPWS and work-life balance. Finally, there was no significant difference in the magnitude of the effects of HPWS on life satisfaction and on work-life balance via employee engagement. The results of this study suggest that HPWS should be established as a sustainable performance management system by strengthening psychological support and introducing various welfare benefits.
